The #1 reason your new SDR hires quit in the first 60 days (and how to fix it)

Most founders assume SDR churn is a comp problem. It's usually not — it's a coaching bandwidth problem.


Here's the pattern I see constantly: a founder hires their 6th, 7th, 8th SDR, keeps managing them all directly (or dumps them on a manager who's already coaching 12+ reps), and new hires get zero real feedback in their first 30 days. They flounder, miss quota, and quit — not because the product or comp plan is bad, but because nobody showed them exactly what "good" looks like on a live call.


The fix is structural, not motivational:


  1. Cap manager span of control at 8-10 reps during the first ramp phase. Past that, coaching quality collapses — data shows this is the single biggest predictor of 90-day attrition in outbound teams.

  2. Build a real 30-day ramp plan with weekly certification checkpoints (not "shadow for a week and figure it out"). Week 1 = foundation/tooling, Week 2 = guided reps with daily call reviews, Week 3 = independent execution, Week 4 = formal certification against a scorecard.

  3. Score objection handling explicitly. Most new reps fail not because they can't get someone on the phone, but because they freeze or over-pitch the second they hear "we don't have budget" or "send me an email." Give them a repeatable framework (Acknowledge → Clarify → Answer) and drill it daily in a 15-minute team huddle.


If you're scaling past 10-15 reps and still doing "founder vibes" onboarding, that's the leak. Fix the ramp system before you fix the comp plan.
